Strength is easy part, just tell them your good part. Weakness is tough. Yes, you could write 缺乏xx经验 that related to your career goal.

Normally, it is OK. Remember: referneces alone are unable to ring the bell; but they can turn your chance down. So, put some real details into your references. A Chinese applicant for Whartion last year impressed the adcoms with very detailed recommendation letters, among other things; and he was waitlisted by the school.

maybe you can come up with diffenet things in the recommendation letters. And in your essays, you can say something other than "management experience" , but "marketing experience, financial knowledge" and something like that, and relate those to your career goal and why mba. Make sure that you lack "management experience" or other "knowledge", but not "leadership potential". If you lack "leadership potential", it is a Ding.
